How must companies motivate their employees?

People work better when they are in a fun, light atmosphere. Create a workplace where it is okay to make mistakes but be able to learn from those mistakes. Give your employees a sense of ownership in the business. If they understand why they are doing what to do it gives your employees a lot more meaning and pride in doing it and doing it well.
